I. تمهّل قليلًا… ما هو التنوّع أصلًا؟ (ولماذا ينبغي أن أهتم؟)

التنوّع. العدالة. الشمول. (DEI).
مصطلحات تتردّد من حولنا باستمرار، وغالبًا ما تُعامل كأنها كلمة رنّانة واحدة بلا تمييز. لكن دعونا نكن صريحين: الأمر أعمق بكثير من مجرد وضع علامات في خانات. إنه يتعلق ببناء عالم يشعر فيه الجميع—بغضّ النظر عن خلفياتهم—بأنهم مُقدَّرون، محترمون، وممكَّنون من الإسهام بمواهبهم الفريدة. إنه يتعلق بتسوية أرض الملعب كي يحصل الجميع على فرصة عادلة. ويتعلق بخلق مساحات نستطيع فيها أن نحضر بكامل ذواتنا إلى الطاولة، بكل ما نحمله من خصوصيات واختلافات.

لكن هل هو مجرد «إضافة لطيفة»؟
أجادل بأنه قوة خارقة غير مستغلة. سلاح استراتيجي للأعمال، والمؤسسات التعليمية، وحتى أنظمة الرعاية الصحية. قوة التنوّع ليست نظرية فحسب؛ بل يمكن التحقق منها تجريبيًا.

تأمّل الآتي:

• انفجار الابتكار: البيئات المتجانسة تُنتج أفكارًا متجانسة. أما الفرق المتنوّعة، بما تحمله من زوايا نظر مختلفة، فتُشعل شرارة الابتكار.

• قرارات أفضل وبسرعة أكبر: قبضة «تفكير القطيع» تضعف حين تُواجَه بوجهات نظر متعددة. تشير الدراسات إلى أن الفرق التي تضم تنوّعًا في الرؤى تتخذ قرارات أسرع بما يصل إلى 60%.

• المال يتحدث: الشركات التي تدعم التنوّع في القيادات غالبًا ما ترى أثرًا إيجابيًا واضحًا على أرباحها.

• مغناطيس للمواهب: أفضل الكفاءات تنجذب إلى البيئات الشاملة التي تعرف أن إسهاماتها ستكون موضع تقدير.

توسّعت التعريفات، متجاوزة الفروق الظاهرة—كالعمر والأصل العِرقي والجنس—لتشمل اختلافات أعمق وأكثر دقة: أساليب التفكير، والقيم، وحتى أنماط الشخصية. بدأنا ندرك أن للتنوّع مستويات متعددة.

ثم جاءت كيمبرلي كرينشو بمفهوم «التقاطعية»، وهو إدراك عميق كسر وهم الحلول الجاهزة الموحدة. فهوياتنا ليست مفردة؛ بل هي تقاطعات معقدة لفئات اجتماعية متعددة. فالمرأة السوداء، مثلًا، تختبر العالم بطريقة تختلف عن المرأة البيضاء أو الرجل الأسود. وفهم هذه الطبقات المتداخلة ضروري لنجاح مبادرات التنوع والعدالة والشمول.

اليوم، بات «الخيمة الكبرى» للتنوّع تشمل طيفًا واسعًا: من الجنسية والتنوّع العصبي إلى الخبرة المهنية وأنماط الشخصية. إنه اعتراف بأن اختلافاتنا—بكل أشكالها—مصدر قوة.

لكن لا ينبغي أن نرسم صورة وردية مبالغًا فيها. فبالرغم من الدعم الواسع، توجد فئات وأفراد لديهم تحفّظات أو مخاوف بشأن بعض جوانب تطبيق DEI. وهنا تكمن أهمية الفهم الدقيق؛ فليس الجميع على النغمة نفسها.

IV. إثارة الجدل: الخلافات والتحديات

الطريق نحو التميّز الشامل ليس خاليًا من الأشواك. وتطفو على السطح عدة إشكالات وخلافات حقيقية.

أحد أبرز النقاشات يدور حول التوتر بين الجدارة والهوية.
هل تُضعف مبادرات DEI المعايير بحجة التمثيل؟ أم أنها في الواقع تُسوي أرض الملعب عبر تفكيك التحيزات البنيوية التي لطالما أفادت فئات بعينها؟

ويبرز شبح «التمييز العكسي»، إذ يرى البعض أن هذه المبادرات تُجحف بحق الفئات الأوسع عددًا. إنها مسألة معقدة تتطلب إنصافًا حقيقيًا للجميع.

ثم هناك سؤال العائد على الاستثمار:
هل DEI تشتيت عن الأهداف الأساسية للأعمال، وتكلفة بلا أثر ملموس؟ أم أنها—كما يرى كثيرون—محرك أساسي للابتكار والإنتاجية والربحية؟

كما تخضع تدريبات التنوّع للتشكيك:
هل تغيّر القناعات فعليًا وتبني التعاطف والفهم؟ أم أنها مجرد إجراءات شكلية بلا أثر طويل الأمد؟ الحقيقة—كعادتها—أكثر تعقيدًا.

أما تسييس DEI فهو من أكثر التطورات إزعاجًا. ما كان يومًا مبدأً متوافقًا عليه بات كرة سياسية، ما أفضى إلى تحديات قانونية وردود فعل معاكسة ضد كل ما يُوصَف بأنه «مستيقظ» (woke). وصار وصف «تعيين DEI» سلاحًا يُستخدم للتشكيك في كفاءة وإنجازات أفراد من فئات ممثَّلة تمثيلًا ناقصًا.

ولا ننسى فجوة الشمول:
فوجود التنوّع وحده لا يكفي. إذا لم يشعر الأفراد بأنهم مُقدَّرون ومُمكَّنون بحق، فإن الأمر لا يتجاوز الرمزية الشكلية.

التحديات الواقعية كثيرة: حواجز التواصل، والتحيزات اللاواعية، وصعوبة خلق بيئة يشعر فيها الجميع بالانتماء. وبناء منظمة شاملة بحق هو سباق ماراثون لا سباق سرعة.

V. نظرة إلى المستقبل: ما القادم للتنوّع؟

يكمن مستقبل التنوّع في دمج مبادئ DEI في صميم أنظمة العمل، والانتقال من البرامج السطحية إلى منظومات عدالة مدمجة.

• الذكاء الاصطناعي وفحص التحيّز: سيؤدي الذكاء الاصطناعي دورًا متزايد الأهمية، سواء كأداة لتعزيز التنوّع أو كمصدر محتمل للتحيّز. لا بد من بناء «آليات فحص التحيّز» في التكنولوجيا كي لا تعيد الخوارزميات إنتاج اللامساواة.

• تفعيل التقاطعية: سيغدو ذلك أكثر إلحاحًا، مع تعميق فهم تداخل الهويات في بيئات العمل.

• التحوّل نحو التعدّدية: سينتقل التركيز من مجرد التسامح مع الاختلاف إلى تعزيز الحوار المدني والاحترام المتبادل بين وجهات النظر المختلفة—ما يُعرف بـ«التحوّل التعدّدي».

• الأثر القائم على البيانات: ستكون البيانات مفتاح القياس والمتابعة وإحداث التغيير الحقيقي. نحتاج إلى ما يتجاوز الإحصاءات الديموغرافية لفهم الأثر الفعلي لمبادرات DEI.

• الانتماء في الصدارة: سيحتل مفهوم «الانتماء» مركز المشهد؛ فالأمر لا يتعلق بالحضور فحسب، بل بالشعور بالتقدير والارتباط.

• المرونة والالتزام الهادئ: على المؤسسات أن تُظهر صلابة أمام ردود الفعل السلبية وتقلّبات الميزانيات، مع التزام استراتيجي وهادئ بمبادئ DEI.

• اتساع النطاق: وسيستمر مفهوم التنوّع في التوسع ليشمل التنوع العصبي، وأوضاع الرعاية الأسرية، والمنظورات العالمية.
